Recognition and meaning: when effort goes unseen
People can carry more when the work feels meaningful and their effort is seen by someone who matters. Recognition works best when it is specific and comes quickly.

What the law says
Working Environment Act § 4-2 second paragraph sets requirements for how each employee's work situation is designed. Among other things, it must allow for:

Read the number right
- Meaning, recognition or pride? A low score on effort being noticed is the quickest to move.
- Which groups? Support functions that rarely see the result of their work often score lower.

Common causes
Typical causes:
- feedback from customers and users that never reaches those who did the work
- praise that comes only at the annual review, or is too general
- tasks split up so much that the connection disappears
- changes that stop people doing the job the way they think it should be done
Three measures that work
The research behind it: research shows that contact with those the work benefits raises both motivation and effort (Grant). Recognition works best when it is concrete and comes quickly.
Measure whether it helped
Run a short pulse on the factor a couple of months after the measure is in place. If the number does not move, the measure missed the cause, and you need to go back to the group and ask again. Read more about getting from results to measures and going through the results with your employees.
